Abstract

|
목적: 본 연구의 목적은 간호사의 그릿이 간호업무성과에 미치는 영향에서 직무열의와 잡크래프팅의 매개효과를 규명하는데 있다.
방법: 자료수집은 구조화된 설문지를 이용하여 온라인 설문조사를 하였고, 대상자는 종합병원에 근무하는 임상간호사 142명이었다. 자료는 SPSS 24.0, Hayes의 SPSS Process Macro 4.0 프로그램을 사용하여 분석하였다.
결과: 간호업무성과는 그릿, 직무열의 및 잡크래프팅과 유의미한 상관관계가 있었다. 그릿이 간호업무성과에 미치는 영향에서 잡크래프팅의 매개효과를 확인하였다.
결론: 이러한 결과는 잡크래프팅 증진에 초점을 맞춘 간호중재 프로그램 개발이 필요함을 시사한다. 또한 간호사의 그릿에 대한 간호업무성과를 향상시키는 간호중재 프로그램을 개발하는데 잡크래프팅을 고려해야함을 시사한다.

Purpose: The purpose of this study was to identify the mediating effect of work engagement and job crafting on the relationship between nurses’ Grit on nursing performance.
Methods: The data were collected using structured questionnaires through online surveys from 142 clinical nurses in five hospitals. Data were analyzed using SPSS 24.0, Hayes’s SPSS Process Macro 4.0 version program.
Results: Nursing performance was significantly associated with Grit, work engagement and job crafting. The mediating effect of job crafting on the Grit on nursing performance was confirmed.
Conclusion: These results suggest that it is necessary to develop an intervention program that focuses on improving job crafting. Further, job crafting needs to be considered in developing nursing interventions to nurses' Grit and improve nursing performance for nurses.
